In the fall of 2023, the authors were approached by leadership at a children’s hospital to discuss ways in which nurse burnout in the pediatric intensive care unit (PICU) could be understood and addressed. An ethnographic study was conducted using principles from community-based participatory research (CBPR) to address the marginalization felt by the PICU nurses. They stated they were routinely left out of the administration’s conversations concerning the PICU, though they were the people running the unit. Fourteen of the 21 PICU nurses were involved in multiple aspects of the study, including discussing what forms of data collection would be most appropriate, providing input on the topics that should be investigated, reading the transcribed interviews to ensure they were deidentified sufficiently, and assisting with interpretation of the analysis for the report that would be submitted to hospital leadership. All 14 nurses involved felt the final report represented their opinions and views accurately, and that it gave them a voice. A nurses’ wellness committee was formed in the PICU as a result, and additional efforts are being developed to further address the nurses’ concerns.This case study illustrates the benefits of using ethnographic and CBPR approaches. They helped put the nurses at ease, build trust between the researchers and nurses, and allowed for the nurses to be fully engaged. The final outcome empowered the nurses to have more say in their own jobs and provided a platform for sustainability of the two-way conversations begun between the nurses and the hospital administrators.
